FOREWORD Üç günlük “Innovation an d G lobalIssues in SocialScien ces 20 17”başlıklı kongremizi Antalya’nın Kaş kazasına bağlı Patara (Şimdi Gelemiş)’de gerçekleştirdik. Patara, Likya Devleti’nin başkentliğini yapmış antik şehirlerden biri. Kongremizi yurt dışı ortak üniversiteler ve katılımcılarla birlikte gerçekleştirdik. Kazakistan ve Kırgızistan’dan iki üniversite Kongrenin katılımcıları ve ortakları arasında yer aldı. Kuzey Kazakistan Devlet Üniversitesi rektörü Prof. Dr. Serik Omirbayev ve Kırgızistan Kaşgarlı Mahmud Üniversitesi rektörü Prof. Dr. Almaz Ibraev bizzat kongreye katılarak misafirimiz oldular. Ayrıca ortak üniversiteler bünyesinde de paralel oturumlar düzenlendi. Kongrenin açılışı, Antik Kent’teki 2.000 yıl önce Likya Devleti’nin Parlamentosu olarak kullanılan Patara Meclis Binasında yapıldı. Tebliğ sunumları da orada gerçekleştirildi. Kongrenin burada yapılması için Kültür ve Turizm Bakanlığından özel izinler alındı. 30 yıldır Patara Antik Şehri’nin kazılarını yapan, Meclis binasının restorasyonunu gerçekleştiren arkeolog Prof. Dr. Fahri Işık Kongrenin açılış konuşmasında “Likya'nrn sorunlarının tartışıld ığı, kanunlarının ya p ıld ığ ı bu bina şim d i b ir bilim alanı, bilim m eydanı h alin e dönüşüyor. Bu bana heyecan ve m utluluk veriyor” demiştir. Benim açılış konuşmasında söylediklerim arasında şunlar da vardı: “H eyecan verici b ir ortam dayız. K ongrem izi k la sik 5 y ıld ız lı otellerin dışın a çıkardık... A lışılm ışın dışında b ir kongre alam ndayız. 2.000 y ıl önce, bizim g ib i D oğu’dan gelen toplulukların kurduğu Likya D evleti’nin başkentine, bü yü k lim anına g e ld ik . M itoloji; tüm sanatların, m üziğin, güneşin, şiirin ve ateşin tan rısı A pollon’un burada doğduğunu söylüyor. N oelBaba (Aziz S t N ikolas) burada doğdu. ” Kongremizde 300 civarında tebliğ sunuldu.1 Tebliğlerin sunumu 3 ayrı salona paylaştırılarak yapıldı: Demokrasi Salonu, Tarih Salonu, Kültür Salonu. Üç gün boyunca bu salonlarda “sosyal bilim lerde k ü resel sorunlar ve çözüm yolları”na ilişkin farklı konular konuşuldu, tartışıldı. Katılımcılar birbirleriyle fikir alışverişinde bulundular. Yeni dostluklar kurdular. Kırgızistan’dan gelen Rektör Ibraev’le yaptığımız sohbette onun bana anlattıkları hâlâ aklımda. Köklerimizle ilgili konuşurken dedesinin söylediklerini aktarmıştı bana sayın Rektör. Şunları söylemiş dedesi: “Oğlum, o T ürkiyedekiler bizim öz kardeşlerim iz. 500-600’lü yıllard a burada yaşadığım ız kıtlık-yolduk yüzünden göç zorunlu hale gelm iş. Aram ızda cesur, gözü pek, m acera sever olanlar atlam ışlar atlarına gitm işler o tarafa. Bizim dedelerim iz ise güçlüklere rağm en burada kalm ayı tercih etm işler. Y eri geld iğin d e atlarım k esip yem ek zorunda kalm ışlar ama ayrılam am ışlar ana vatanlarından... ” Dostluklar kurmanın, öğrenmenin yanı sıra katılımcılar Patara’da enerji depoladılar. Ve güzelim Likya Ülkesini tanıma fırsatı buldular: Letoon-Xanthos antik şehir kalıntıları, Saklıkent Kanyonu, Fethiye Ölü Deniz, Kalkan, Kaş (karşısında Meis Adası), Kekova, Demre (Noel Baba şehri), Myra Antik Kenti ve güzel ko ylar. hepsi çok yakınımızda idi. Kongrenin gerçekleştirilmesinde en büyük emek Yürütme Kurulu Başkanımız Ragıp Pehlivanlı’ya aittir. O ve ekibi burada olmamız için büyük çaba gösterdiler. Sayın Pehlivanlı ile birlikte çalışan Betül Hayrullahoğlu'nun, Karlıgash Ashırkhanova'nın, Selçuk Demirkılınç'ın katkıları da çok önemlidir. Onlara ayrı ayrı teşekkür ediyorum. Meclis binasında bu aktiviteyi gerçekleştirmemize izin veren Kültür ve Turizm Bakanımız Sayın Nabi Avcı’ya ve Bakanlık çalışanlarına teşekkür ediyorum. Ayrıca bize ev sahipliği yapan ve belediye imkânlarını Kongrenin gerçekleşmesi için seferber eden Kaş Belediye Başkanı Sayın Halil Kocaer’e, Kongremize katılan Demre Kaymakamı (ve Kaş Kaymakam vekili) Sayın Murat Uz’a, Gelemiş köyü muhtarı Sayın Arif Otlu'ya ve bizleri güler yüzle karşılayıp, güler yüzle ağırlayan ve yine güler yüzle uğurlayan Gelemiş (Patara)nın güzel insanlarına teşekkür ediyorum. Bilim dünyasına ve ülkemizin

sorunlarının

çözümüne katkı sağlamasını arzu ettiğimiz

Kongre

etkinliklerimizin yeni bir sayfasında buluşmak dileğiyle, katılımcılarımız dâhil tüm katkı sunanlara tekrar saygı, sevgi ve selamlarımı sunuyorum. -—1 . Prof. Dr. Nurettin Bilici Kongre Başkanı 1Kongremize Türkiye’den yapılan 360 civarındaki tebliğ başvurusundan 300’e yakını sunuma değer bulunmuştur. Sunulan tebliğlerin farklı dergilerde yayım prosedürü devam etmektedir.

The Relationship Between Mobbing and Organizational Alienation in Health Sector: An Application in Afyonkarahisar İbrahim KILIÇ1, Sinan SARAÇLI2, Elbeyi PELİT3, İlkay DOĞAN4, Şerif Ahmet DEMİRDAĞ5

Extended Abstract Mobbing and organizational alienation are two important organizational behaviors that threaten the health and productivity of employees, organizations and institutions. Mobbing can be described as the attempt o f an individual or group (usually) to psychological depress him/her by systematically and continuously being unethical and hostile to another employee. And organizational alienation is a concept that refers to the departure and cooling o f an employee from an organization after some frustrations about expectations, satisfaction and needs in work. Therefore, it is very important for the success o f organizational goals and objectives to investigate the concepts o f mobbing and organizational alienation in health sector which plays an important role and indispensable for public health. The aim o f this research is to determine the level o f mobbing perceptions and organizational alienation o f health care personnel, and to determine the relationship between mobbing and health care employees' organizational alienation intentions. The population o f the study consists o f nurses, doctors and other health care personnel working in the hospitals in the center o f Afyonkarahisar. The survey technique was used to data collection which applied on 403 hospital personnel by sampling in the study. The data obtained by survey technique were analyzed by using descriptive statistics, t test, variance (One Way Anova) and correlation analysis. As a result o f the analysis, hospital employees mobbing perception level was found to be very low and hospital employees' organizational alienation level was found to be close to the middle level. As a result of correlation analysis, it was determined that there is a positive and mid-level correlation found between mobbing perception and organizational alienation.

1. Introduction An important part o f daily life passes in the workplace and people spend more time with their colleagues than their parents and friends. Work life itself has its own characteristics such as competition, profit pressure, stress, personal ambitions and so on. "Psychological harassment" which affects working relationships in public institutions and the private sector and the health o f the victim in a negative way and reduces the efficiency o f the workplace and employees; is a process that is so comprehensive and complex that it cannot be explained for a single reason. Psychological harassment in workplaces which resulting from the interaction of the personality traits, victim's job position, organizational and socio-economic conditions, is an important problem in Turkey as it is all over the world (ÇSGB, 2014: 7). The phenomenon o f mobbing is considered as a phenomenon that occurs with practices such as suppression, intimidation and ignorance and causes problems such as organizational conflict, inefficiency and loss o f motivation, which threatens the organization (Tutar, 2004 in Pelit and Kılıç, 2012: 123). The first person to use the concept o f mobbing to describe an interaction between people is the Swedish scientist Peter-Paul Heinemann. Heinemann described the aggressive behavior of small groups of children, including brave and bullying, committed against a single and weak child by the concept o f mobbing (Taşkın, 2016: 394). Leymann (1996) stated that for the first time in 1984 (The National Occupational Safety and Health Board, Stockholm-Sweden) the phenomenon of mobbing in workplaces was a kind o f workplace terrorism. The existence and sustainability o f organizations depends on many factors in the economic structure. One of these factors is the labor force that the organization has. The productivity and efficiency o f labor force depends on relationship with the organization. The weakening o f relations and the fact that employees do not share their competencies with the organization by withdrawing will weaken the ties between the organization and the employee and cause alienation to occur (Zengin and Kaygın, 2014: 57). According to Marx, alienation is the act o f alienating man to the products o f his own activity, to the productive activity itself, to the nature he lives in, to himself, to his essential nature, to mankind and to other people (Yalçın and Koyuncu, 2014: 87).

2. The Aim and Importance of The Study The aim o f this study is to determine the level o f mobbing perceptions and organizational alienation of health care personnel, and to determine the relationship between mobbing and health care employees' organizational alienation intentions. In this context, the hypothesis o f the study is as follows:

Hypothesis: There is a significant relationship between the mobbing perceptions and organizational alienation levels of health employees. Within the framework o f the basic hypothesis stated in the study, the following questions were also sought: - What is the level o f mobbing perceptions o f health employees? - What is the level o f organizational alienation o f health employees? - Do mobbing perceptions o f health employees differ significantly from some individual characteristics (gender, age, marital status, position, experience time)? - Do the organizational alienation levels o f health employees differ significantly from some individual characteristics (gender, age, marital status, position, experience time)?

- Is there a significant relationship between mobbing and organizational alienation? If so, which level? As stated above, the phenomenon o f mobbing is considered as a phenomenon that occurs with practices such as suppression, intimidation and ignorance and causes problems such as organizational conflict, inefficiency and loss o f motivation, which threatens the organization. According to the other studies on this subject, mobbing affects the attitudes o f employees to their jobs and organizations in the negative way and lowers their level of commitment to organization. As a result, the job satisfaction and organizational commitment of the employees are diminishing and the intention to quit is occurring. Mobbing is an important organizational problem that affects the performances o f employees, job satisfaction and organizational commitment by breaking down the health o f the organization, resulting in a negative atmosphere in the organization and resulting in all other negativities (conflict, deterioration o f the organization climate etc.). This situation leads to negative attitudes towards employees' organizations and the organizational alienation is at the beginning o f these negative attitudes. Organizational alienation will lead to a decrease in the positive contribution o f the employees. Therefore, by determining o f these negative attitudes especially in terms o f employees and raising awareness will provide a source o f data to solve the problems o f organization to the businesses and managers. This is especially important for hospitals that operate in the service sector. When the quality o f the services provided by doctors, nurses and other health employees working at the hospital is taken into consideration; their motivations and therefore their performance and productivity are influenced by many factors. For this reason, studies/precautions play an important role to eliminate the mobbing and alienation phenomena, which are especially the attitudes that will decrease the performance and productivity o f the employees.

3. Methodology The population o f this study consists o f doctors, nurses and other health employees working in hospitals operating in Afyonkarahisar city center. In the study, sampling method was used for the reasons such as time, cost and distance, by using stratified sampling method (state, private and university hospitals). With this method, if the individuals or institutions in the research population differ from each other in terms o f similarity, they are separated into more homogeneous sub-universes by stratifying (separating) the differences. Hence, even though there is heterogeneity among them, homogeneous groups are obtained in themselves (Ural and Kılıç, 2006: 40-41). In this study, hospitals in Afyonkarahisar province were stratified separately as university hospital, state hospital and private hospitals by considering that it may create heterogeneity. By using this method, the data were used obtained from total o f 403 hospital employees. The survey technique was used as method of data collection in this study and the questionnaire consists of 3 sections. In the first section, there were 5 items to determine some individual characteristics (gender, age, marital status, position, experience time) o f hospital employees. In the second part o f the questionnaire, Leymann (1990; 1996)'s "mobbing scale" which consists o f 45 items and based on the 5-point Likert was used to determine the levels o f exposure o f mobbing to health employees. In the third part o f the questionnaire, "the organizational alienation scale" was used which developed by Mottaz (1981) to determine the level o f organizational alienation o f hospital employees which consists o f 21 items and based also on the 5-point Likert. Anova) for the differences between of the variables, and the correlation analysis were used for the relationship between mobbing and organizational alienation.

4. Findings The participants o f study consisted o f 65,8% female and 34,2% male. The majority o f hospital employees are between the ages o f 28-38 (44,9%), and followed by the ages o f 38-48 (35,2%), 18-28 (10,4%), and 48 and over (9,4%). 69,2% o f participants were married and 30,8% were single. When the position o f participants in hospitals was examined; 42,4% o f participants are employed as nurse, 30,8% as doctor and 26,8% as other hospital employees. According to the experience time o f participants in hospitals, 51,4% experienced between 0-5 years, 22,8% experienced between 6-10 years, 12,9% experienced between 11-15 years, 7,9% experienced between 16-20 years and 5,0% experienced 21 years and over. The overall arithmetic mean o f the level o f mobbing was found at fairly low level as x=1,37 and, the level o f organizational alienation o f hospital employees was found to be below middle level as x=2,17.
